My honest answer after two decades in executive search: for 80 % of standard recruiting, it’s absolutely the right strategy. Talent acquisition belongs at the heart of a modern company.
But when it comes to top management, business-critical specialists and special situations, in-house teams often hit their limits.
Why? Because an internal recruiter can never build the discreet, neutral bridge that’s needed at this level.
Imagine your in-house team calling your toughest competitor to poach their best person. That’s a deliberate act of war in the market, and it immediately raises compliance questions. No top manager or leading specialist changes sides because a competitor sends them a blunt message.
They expect discretion, complete anonymity at first, and a conversation as equals with an independent third party.
Especially when a company faces an uncertain future, whether in a transformation, a carve-out or a tough restructuring, stakeholders want more than a sound strategy. They want direction and confidence. Confidence that the path is the right one and will be followed through. At moments like these, a plan isn’t enough. You need exactly the right people to execute it flawlessly.
Being voted into the top 5 in Germany by the SZ Institut (Süddeutsche Zeitung) and INNOFACT in the “Beste Personalberater 2025” study is more to us at TALENTspy than a place in a ranking.
The award recognised our work on highly complex transformation and restructuring mandates specifically. It reflects the trust our clients and the wider restructuring community place in us at critical moments. And it confirms what we believe: in a crisis, there are no standard processes. It takes seniority, decisive action under pressure and absolute discipline in execution.
My advice to decision-makers: do internally what you can control internally. But for the truly critical positions, the independence of an executive search boutique protects you from expensive mistakes.
When leadership really matters, trust is everything.
